Building Trust at Scale: Rethinking Employer Branding in an Evolving Hiring Landscape
When I joined Gallagher a year ago, my focus was clear: to evolve how we show up as an employer globally. There was an opportunity to bring more consistency, strategy, and storytelling into how we attract and engage talent, and to ensure our Employer Value Proposition (EVP) wasn’t just something we talked about, but something candidates actually experienced at every touchpoint.
Today, in my role as Global Director of Employer Brand and Recruitment Marketing, I lead a team of 12 professionals responsible for the strategy behind how Gallagher is discovered, perceived, and ultimately chosen by talent. That spans everything from EVP activation and candidate experience to recruitment marketing, channel strategy, and recruiter enablement.
As the space has evolved, so has the responsibility of employer branding. It’s no longer just about attraction, it’s about trust.
From Attraction to Accountability
For a long time, employer branding was primarily about attraction, telling a compelling story and driving awareness. But what we’re seeing now is a clear shift where trust becomes the foundation of that story. Candidates aren’t just asking, ‘Is this a good opportunity?’ They’re asking, ‘Is this real? Can I trust it? Can I trust you?’
That shift has fundamentally changed how I think about excellence in employer branding. It’s not enough to create compelling messages, we must ensure that every interaction is consistent, transparent, and credible.”
At Gallagher, that starts with how we operate internally. My early focus was transforming our Employer Brand and Recruitment Marketing team into being a true strategic partner to Talent Acquisition with a strong focus on recruiter enablement. I implemented clear intake processes, designed standardized deliverables, and formalized agreed delivery timelines. Today, recruiters know exactly what they can request, how to request it, and—most importantly—that they can count on us to deliver high-quality work on time, every time. That level of consistency and reliability is something that’s really important to me, because it builds trust and allows our recruiters to focus on what they do best. Which ultimately translates into a more reliable and consistent experience for candidates.
At the same time, we’ve worked to bring greater cohesion to our global storytelling, aligning around our EVP while still respecting local nuances. For me, this is where ethical leadership starts to show up in practice: creating clarity, consistency, and accountability in how we represent ourselves as an organization.
Recognizing the Risk and The Responsibility
Excellence in employer branding has a downside. It has become clear that the global employment market is changing in ways that carry real risk. Recruitment fraud and impersonation have grown significantly, becoming more sophisticated and harder for candidates to detect.
What strikes me most is that this isn’t happening on the fringes. It is happening on the platforms we rely on every day. Fraudsters are now able to mimic legitimate companies, lift job descriptions, clone recruiter profiles, and even replicate entire hiring processes.
At the same time, the shift to remote and fully digital hiring has removed many of the traditional signals candidates once relied on to validate authenticity. In many cases, candidates only realize something is wrong after going through what feels like a completely legitimate process.
As organizations grow in visibility, they also become more vulnerable to being replicated. My team operates as a true production powerhouse - flooding recruitment channels with high-impact, authentic storytelling content at scale. Our output, pace, and efficiency are unmatched, giving us the distinct ability to drive brand awareness and strengthen our employment reputation that reflects the high standard we hold ourselves within the industry. Unfortunately, excelling at our craft makes us more susceptible to being impersonated.
That was the turning point for me. Employer brand today isn’t just about attracting talent; it’s about protecting it. That creates a responsibility to proactively define how we hire, how candidates can verify us, and how we safeguard trust at every step of the process.
Turning Trust into Action
This is where ethical leadership becomes tangible. It’s about responding in a way that protects both candidates and the organization.
One of the most important steps we’ve taken is leading the effort to ensure all Gallagher recruiters are LinkedIn verified. The thinking behind this was simple: in a digital first hiring environment, trust is often established in the very first interaction, a message, a profile, a connection request."
Verification provides a clear, visible signal that a recruiter is who they say they are and legitimately represents Gallagher. It allows candidates to distinguish real outreach from fraudulent activity immediately, reducing the risk of engagement with scams.
Beyond protection, it also improves the quality of engagement. When trust is established upfront, recruiters can focus on building meaningful conversations rather than proving legitimacy. It removes friction, improves response rates, and strengthens the overall recruiter experience.
From a brand perspective, it reinforces something critical that when someone engages with Gallagher, they can trust that it’s genuinely us.
The Future of Employer Branding
Looking ahead, I think trust, transparency, and digital identity are going to fundamentally redefine what great employer branding looks like—not just at Gallagher, but across the industry.
Trust will become a true competitive differentiator, not just in how visible a brand is, but in how credible and safe it feels. Transparency will move beyond messaging into experience, with candidates expecting clarity on process, communication, and expectations. And digital identity will become central to how candidates validate and engage with employers in an increasingly complex, AI driven landscape.
For me, leadership in this space is about staying ahead of that shift. It’s about creating systems, signals, and experiences that are not only compelling, but unmistakably real.
